PENGARUH TRANSFORMATIONAL LEADERSHIP DAN TRUST IN LEADER TERHADAP TEACHER WELL- BEING DI SEKOLAH XYZ TANGERANG DENGAN ORGANIZATIONAL CLIMATE SEBAGAI VARIABEL MEDIASI
Abstract
Teacher well-being is a crucial aspect of education as it contributes to the effectiveness of learning, teacher job satisfaction, and overall educational quality. School principals, as leaders, play a vital role in creating a work environment that supports teacher well-being. Transformational leadership, trust in leaders, and organizational climate are factors believed to influence teacher well-being. This study aims to analyze the effects of transformational leadership and trust in leaders on teacher well-being, with organizational climate as a mediating variable. This research employs a quantitative approach using Partial Least Squares Structural Equation Modeling (PLS-SEM). Data were collected through a survey of 70 teachers at XYZ School in Tangerang using a questionnaire measuring the variables teacher well-being, transformational leadership, trust in leaders, and organizational climate. The results were analyzed using SmartPLS through descriptive and inferential statistical methods. The findings reveal that transformational leadership positively affects teacher well- being (β = 0.492), while trust in leaders does not have a direct positive impact on teacher well- being (β = -0.090). However, trust in leaders positively influences organizational climate (β = 0.490), which in turn contributes to enhancing teacher well-being (β = 0.356). These results indicate that organizational climate plays a crucial role as a mediator in the relationship between trust in leaders and teacher well-being. This study concludes that transformational leadership and organizational climate significantly contribute to improving teacher well-being, whereas trust in leaders requires further development to maximize its impact on teacher well-being. The findings provide valuable insights for schools in designing leadership strategies and fostering a supportive work environment to enhance teacher well-being and overall educational quality.
Teacher well-being menjadi aspek krusial dalam dunia pendidikan karena berkontribusi pada efektivitas pembelajaran, kepuasan kerja guru, serta kualitas pendidikan secara keseluruhan. Kepala sekolah sebagai pemimpin memiliki peran penting dalam membentuk lingkungan kerja yang mendukung kesejahteraan guru. Gaya kepemimpinan transformational leadership, trust in leader, dan organizational climate merupakan faktor yang diduga berpengaruh terhadap teacher well-being. Penelitian ini bertujuan untuk menganalisis pengaruh transformational leadership dan trust in leader terhadap teacher well -being dengan organizational climate sebagai variabel mediasi.
Penelitian ini menggunakan metode kuantitatif dengan pendekatan Partial Least Squares Structural Equation Modeling (PLS-SEM). Data diperoleh melalui survei terhadap 70 guru di Sekolah XYZ Tangerang menggunakan kuesioner yang mengukur variabel teacher well-being, transformational leadership, trust in leader, dan organizational climate. Hasil penelitian dianalisis dengan statistik deskriptif dan inferensial menggunakan SmartPLS. Hasil penelitian menunjukkan bahwa transformational leadership berpengaruh positif terhadap teacher well-being (β = 0,492), sedangkan trust in leader tidak berpengaruh langsung terhadap teacher well-being (β = -0,090). Namun, trust in leader memiliki pengaruh positif terhadap organizational climate (β = 0,490), yang kemudian berkontribusi dalam meningkatkan teacher well-being (β = 0,356). Temuan ini mengindikasikan bahwa iklim organisasi memainkan peran penting sebagai mediator dalam hubungan antara trust in leader dan teacher well-being.
Penelitian ini menyimpulkan bahwa transformational leadership dan organizational climate berperan signifikan dalam meningkatkan teacher well-being, sementara trust in leader perlu dikembangkan lebih lanjut agar dapat memberikan dampak yang lebih besar terhadap kesejahteraan guru. Implikasi dari penelitian ini dapat menjadi acuan bagi sekolah dalam merancang strategi kepemimpinan dan menciptakan lingkungan kerja yang lebih mendukung kesejahteraan guru guna meningkatkan kualitas pendidikan secara keseluruhan.
